The research, conducted by Chen Chen of the School of Business at Anhui University, demonstrates that employees who perceive a high intensity of AI deployment in their workplaces are significantly more likely to consider leaving their jobs. However, the study also offers a practical antidote—robust organizational investment in employee training can substantially mitigate this effect.

Drawing on data from 398 frontline workers in AI-intensive industries including retail, manufacturing, and finance, the paper constructs a nuanced model that captures how AI perception triggers psychological stressors, which in turn influence career decisions.

At the heart of the model is the concept of “AI technology intensity perception”—a measure of how strongly employees believe their roles are susceptible to automation or replacement by AI systems. This perception does not require actual job displacement to exert influence; the mere belief that one’s job could be automated is enough to provoke anxiety. The study confirms that this perception is positively and significantly correlated with turnover intention, even after controlling for variables such as gender, education level, tenure, and job category.

Specifically, the research identifies three dimensions of job insecurity that act as psychological bridges between AI intensity perception and the desire to leave an organization. In environments with high training investment, employees are less likely to interpret AI adoption as a threat. Instead, they may view it as an opportunity to evolve alongside new technologies, acquiring skills that make them more valuable rather than redundant.

This finding aligns with the Conservation of Resources (COR) theory, which posits that individuals strive to obtain, retain, and protect resources—whether material, social, or psychological. Training serves as a critical resource buffer. When employees receive consistent, meaningful development opportunities, they build resilience against external stressors like technological disruption. They feel valued, supported, and equipped to navigate change—reducing the psychological toll of AI integration.

The data bear this out. Statistical analyses show that in high-training environments, the positive relationship between AI intensity perception and all three forms of job insecurity is significantly attenuated. Moreover, the indirect effect of AI perception on turnover intention—mediated through job insecurity—is also weaker when training investment is high. In essence, training doesn’t just improve skills; it rebuilds trust and psychological safety.

This has profound implications for corporate strategy. As companies race to adopt AI to boost efficiency and competitiveness, they risk triggering a silent crisis of morale and retention if they neglect their human infrastructure. The short-term gains of automation could be offset by the long-term costs of talent drain, knowledge loss, and cultural erosion.

Forward-thinking organizations are already taking note. Some are implementing “AI transition programs” that pair technological deployment with parallel workforce development initiatives. These programs often include reskilling pathways, internal mobility options, and transparent communication about how AI will augment—not replace—human roles. The goal is not to resist automation, but to co-evolve with it.

From a policy perspective, the study also speaks to the role of government. Public investment in lifelong learning systems, vocational retraining, and digital literacy can help cushion the broader labor market against AI-induced dislocation. As the nature of work changes, so too must the social contract that supports workers through transitions.

Importantly, the research challenges the notion that AI’s impact on employment is purely deterministic. Technology does not operate in a vacuum; its effects are shaped by organizational choices, institutional frameworks, and individual agency. The same AI system can be perceived as a threat in one company and an enabler in another—depending on how it is introduced and supported.

This human-centered view is crucial. Too often, discussions about AI focus on algorithms, data, and hardware, while the lived experiences of workers are sidelined. Chen’s work restores that balance, reminding us that technological progress must be measured not only by output metrics but also by its impact on human well-being.

But companies that retrain cashiers as customer experience specialists or data interpreters transform potential displacement into professional growth. The key is intentionality: AI adoption must be paired with deliberate talent development.

Similarly, in manufacturing, where robotics and predictive maintenance systems are widespread, workers can be upskilled to operate, monitor, and maintain these technologies. This not only preserves employment but elevates the skill level of the entire workforce, creating a more agile and innovative production environment.

The financial services industry presents another example. AI is automating everything from fraud detection to loan underwriting. Yet, relationship managers, compliance officers, and strategic advisors remain essential. Training programs that blend technical AI literacy with soft skills—empathy, judgment, ethical reasoning—can prepare employees for this hybrid future.

Critically, the study finds that training must be perceived as genuine and accessible. Token workshops or mandatory e-learning modules with little relevance to actual job functions will not suffice. Effective training is tailored, continuous, and integrated into career progression pathways. It must answer the employee’s unspoken question: “How does this help me thrive in the future?”

Moreover, the benefits of training extend beyond reducing turnover. Engaged, skilled employees are more productive, innovative, and customer-focused. They become ambassadors for the organization’s culture and values. In this light, training is not a cost but a strategic asset—one that compounds over time.

As AI continues to advance, the line between human and machine collaboration will blur further. The workplaces of the future will not be human or machine, but human and machine. Success will belong to organizations that master this symbiosis—not just technically, but socially and psychologically.

Chen’s research provides a roadmap for that journey. By acknowledging the emotional and cognitive impacts of AI, and by proactively investing in human capital, companies can turn a potential source of disruption into a catalyst for renewal. The goal is not to slow down AI, but to accelerate human readiness.
